Inhalt und Ziel

Interventionsforschung im Gebiet psychosozialer Arbeitsbedingungen fokussiert vermehrt auf die Ebene von Führungskräften und ihren Teams, da sich hier psychosoziale Arbeitsbedingungen kurzfristiger und situationsgerechter verbessern lassen. Trotz des hohen Verbreitungspotentials digitaler Interventionen liegen bisher noch keine Studien auf Ebene von Führungskräften und Ihren Teams vor. Daher hat das Forschungsteam mit verschiedenen Forschungs- und Wirtschaftspartnern zunächst einen digitalen Coach (www.wecoach.ch) für Führungskräfte und Ihre Teams entwickelt, das diese befähigen soll, die eigenen Arbeitsbedingungen und Gesundheit positiv zu verändern.

Auf dieser Basis verfolgt das vorliegende Projekt zwei Ziele: (1) es evaluiert, in wie weit das digitale Coaching die Führungskräfte befähigt, mit dem Team die Arbeitsbedingungen und Gesundheit zu verbessern. (2) auf Ebene der Teams evaluiert das Projekt die Wirkung des digitalen Coachings auf deren Arbeitsbedingungen und Gesundheit.

 

Wissenschaftlicher und gesellschaftlicher Kontext des Forschungsprojekts

Während der Anwendung durch die Führungskräfte generiert der digitale Coach automatisch zahlreiche Daten zur Prozessqualität und teamspezifischen Kontext der Intervention. So lassen sich Voraussetzungen für einen erfolgreichen Teamentwicklungsprozess ermitteln, welche auch auf nicht-digitale Interventionen übertragbar sind. Die Studie wird die Teilnehmenden Führungskräfte zufällig in eine Interventions- und Vergleichsgruppe aufteilen. Dieses randomisierte, kontrollierte Studiendesign erlaubt es, zuverlässige Aussagen über die Wirksamkeit eines digitalen Coaching zur Verbesserung der Arbeitsbedingungen in Teams zu treffen. Schliesslich wird die Studie innovative Methoden zur Erforschung digitaler Interventionsansätze beitragen.

Im Rahmen der zunehmenden Digitalisierung der Wirtschaft und Gesellschaft zeigt dieses Projekt Ansätze, wie sich mit digitalen Mitteln die sich schnell verändernden Arbeitsbedingungen durch Mitarbeitende selbst positiv beeinflussen lassen.

Abstract

Intervention research in occupational health psychology shows three developments: 1) The level of interventions moves from bottom-up individual health behavior and top-down health management strategies to the middle level of leaders and teams who are enabled to continuously improve their working conditions; 2) the focus of interventions is aligned to strengthening job resources and positive activation at work and not solely reducing job stressors and burnout; and 3) the methods of interventions are complemented by online tools as addition or even substitute of personal consulting. Present research indicates that leaders and their teams are the most effective level to intervene to achieve health-related changes in workplaces, but there is both a lack of systematic evidence and adequate evaluation methods. Further, research has consistently shown the relevance of job resources for both work engagement and burnout, which has led to an increased focus on these outcomes. Finally, online interventions have become a widespread intervention method for achieving change in regard to therapeutic, psychological and vocational objectives, but so far this has been mainly limited to individuals as targets of change. Considering these developments, the research team of the applicant together with various stakeholders has been developing an e-coach funded by CTI. This e-coach empowers and guides team leaders through a health-oriented team development process.This research project pursues two aims: (A) to evaluate the process and outcome of training team leaders to implement a health-oriented monitoring and development process in their teams; (B) to evaluate the process and outcome of the subsequent team monitoring and development on level of their teams. A sufficiently large group of teams will be recruited through associations of professionals, which then will be randomized into an intervention and control group. Based on baseline, intermittent and final surveys, change in job resources and demands will be analyzed between the control and intervention group using multilevel-statistics (outcome evaluation). During the intervention process, the e-coach will generate data on process variables that have proven to be relevant for successful change; this data will be used to explain variation of change in the intervention group (process evaluation). This research will a) generate evidence on the effectiveness of an online intervention in teams, taking procedural factors into account; and b), it will advance evaluation research methods in the field of occupational health psychology presently shifting to the team level and digital methods of change.
